Integrasi Work Environment dan Employee Well-being terhadap Job Satisfaction dan Employee Retention pada Perusahaan Multinasional di Jakarta

Retensi karyawan telah menjadi tantangan kritis bagi perusahaan multinasional yang beroperasi di lingkungan bisnis yang sangat kompetitif dan dinamis. Organisasi semakin menyadari bahwa menciptakan lingkungan kerja yang mendukung dan mempromosikan kesejahteraan karyawan merupakan strategi penting untuk meningkatkan kepuasan karyawan dan mengurangi pergantian karyawan. Studi ini bertujuan untuk meneliti pengaruh lingkungan kerja dan kesejahteraan karyawan terhadap kepuasan kerja dan retensi karyawan di antara karyawan perusahaan multinasional di Jakarta. Pendekatan penelitian kuantitatif digunakan dengan metode survei. Data dikumpulkan dari 150 karyawan yang bekerja di berbagai perusahaan multinasional melalui kuesioner terstruktur yang diukur menggunakan skala Likert lima poin. Data dianalisis menggunakan Structural Equation Modeling–Partial Least Squares (SEM-PLS 3). Hasil penelitian menunjukkan bahwa lingkungan kerja memiliki pengaruh positif dan signifikan terhadap kepuasan kerja dan retensi karyawan. Kesejahteraan karyawan juga secara signifikan memengaruhi kepuasan kerja dan retensi karyawan. Lebih lanjut, kepuasan kerja secara signifikan memengaruhi retensi karyawan. Analisis mediasi menunjukkan bahwa kepuasan kerja sebagian memediasi hubungan antara lingkungan kerja dan retensi karyawan, serta antara kesejahteraan karyawan dan retensi karyawan. Temuan menunjukkan bahwa kesejahteraan karyawan merupakan prediktor terkuat kepuasan kerja, sementara kepuasan kerja berperan sebagai penentu paling berpengaruh terhadap retensi karyawan. Studi ini berkontribusi pada literatur manajemen sumber daya manusia dengan memberikan bukti empiris mengenai peran terintegrasi kondisi tempat kerja dan kesejahteraan karyawan dalam meningkatkan retensi karyawan di perusahaan multinasional. Temuan ini menawarkan implikasi praktis bagi para manajer yang berupaya memperkuat stabilitas tenaga kerja dan kinerja organisasi melalui kebijakan yang berpusat pada karyawan dan praktik tempat kerja yang mendukung.
